When Strong Beginnings’ ABA Therapy Clinic began to grow rapidly, the goal wasn’t just how to retain and hire more staff, it was how to grow thoughtfully, sustainably, and in compliance with every clinical and operational standard.

I was brought in to develop the structures that would make sustainability and scalability possible.

The Challenge

With a growing caseload and existing team, it became clear that retention, satisfaction, and compliance were at risk.

Staff were at risk of being overextended, onboarding was inconsistent, and there were no clear paths for growth or evaluation. To deliver consistent quality care, we needed systems that not only supported operations but motivated and empowered the team.

What I Did

  • Developed a detailed acuity matrix in Excel to accurately assess staffing needs for BCBAs and RBTs/BTs introducing a critical tool the clinic lacked to balance caseloads and ensure safe, efficient coverage.
  • Designed a new pay and advancement structure based on motivational and goal-setting theory to support fairness and growth.
  • Developed a team lead framework to promote task variety, accountability, and development.
  • Rolled out onboarding and training plans for BTs and RBTs that matched realistic learning timelines.
  • Implemented structured staff evaluation cycles to promote growth, accountability, and consistent feedback across the team.

  • Updated all staffing policies and procedures and created a new family welcome packet to improve clarity and experience from day one.

How It Impacted

When a service model grows faster than its systems, things break. By building thoughtful operational structures, I am helping Strong Beginnings retroactively scale its clinical program without sacrificing safety, compliance, or staff support. Sustainable growth isn’t just about adding people, it’s about empowering them to thrive where they are and creating a path towards continuous improvement and growth.
